{"id":104093,"date":"2024-02-07T20:34:39","date_gmt":"2024-02-08T04:34:39","guid":{"rendered":"https:\/\/www.betterworks.com\/?p=104093"},"modified":"2024-02-07T20:36:02","modified_gmt":"2024-02-08T04:36:02","slug":"hung-lee-leading-organizations-through-continuous-change","status":"publish","type":"post","link":"https:\/\/www.betterworks.com\/magazine\/hung-lee-leading-organizations-through-continuous-change\/","title":{"rendered":"Hung Lee, on how HR should approach AI: \u2018Just Dive Right In\u2019"},"content":{"rendered":"\n<p>As the workplace continues to be transformed by AI and other technology, HR and talent leaders have a critical role to play in adapting to this era of constant change and disruption.<\/p>\n\n\n\n<p>\u201cHR leaders, like every part of business leadership, have the same challenges,\u201d says <a href=\"https:\/\/www.linkedin.com\/in\/hunglee\/\" target=\"_blank\" rel=\"noreferrer noopener\">Hung Lee<\/a>, veteran HR tech entrepreneur and the voice behind the <a href=\"https:\/\/www.recruitingbrainfood.com\/\" target=\"_blank\" rel=\"noreferrer noopener\">Recruiting Brainfood newsletter<\/a>. \u201cHow do we optimize? How do we become more productive? How do we really become more efficient?\u201d&nbsp;<\/p>\n\n\n\n<p>Hung will be serving as emcee of Betterworks\u2019 first-ever <a href=\"https:\/\/www.betterworks.com\/empower-hr-2024\/\">EmpowerHR Europe<\/a>. Ahead of the event, I asked him to share his take on how HR leaders can build cultures of agility and resilience.&nbsp;<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-embrace-the-unpredictability-of-new-tech\">Embrace the unpredictability of new tech<\/h2>\n\n\n\n<p>Artificial intelligence is part of every conversation related to workplace change, and it\u2019s on employees\u2019 minds, too. More than 50% of employees already use generative AI tools at work, according to Betterworks\u2019 report, <a href=\"https:\/\/www.betterworks.com\/generative-ai-challenges-and-opportunities-report\/\"><em>How the Workforce is Responding to Generative AI Challenges and Responsibilities<\/em><\/a>, regardless of whether their employer has AI policies or how HR feels about it. Betterworks expects in the not-too-distant future that close to 100% of people will use AI to help write performance reviews and feedback, provide manager guidance to coach employees, and assist with other tasks many people don\u2019t enjoy or feel are too time-consuming.<\/p>\n\n\n\n<p>But leaders have been slower to adopt AI into their workflows, Hung says, which he believes is a missed opportunity. \u201cHow can we use this general-purpose technology to really redesign and reinvent some of the processes that we\u2019ve been conventionally very used to?\u201d Hung asks. \u201cWe\u2019re at the stage now where I think we want to do it \u2014 we have to do it.\u201d<\/p>\n\n\n\n<figure class=\"wp-block-embed is-type-video is-provider-vimeo wp-block-embed-vimeo wp-embed-aspect-16-9 wp-has-aspect-ratio\"><div class=\"wp-block-embed__wrapper\">\n<iframe loading=\"lazy\" title=\"learning_to_harness_ai_to_reinvent_hr (1080p)\" src=\"https:\/\/player.vimeo.com\/video\/909524433?dnt=1&amp;app_id=122963\" width=\"1080\" height=\"608\" frameborder=\"0\" allow=\"autoplay; fullscreen; picture-in-picture\"><\/iframe>\n<\/div><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<p>The key to getting started with AI personally and in your business is to experiment, Hung says. It\u2019s true that strategic planning benefits from a predictable environment. But transformational technology like AI is \u201cgoing to change things in ways we can\u2019t predict,\u201d Hung says.<\/p>\n\n\n\n<p>\u201cJust dive right in. It&#8217;s kind of like learning how to swim by reading a manual on how to do it. It could be that Michael Phelps has written a book on how to swim, but you know what? Anybody is going to be better simply by diving into the pool.\u201d<\/p>\n\n\n\n<p>Find some immediate use case for yourself, Hung says, and set a time frame for small experiments to familiarize yourself with AI\u2019s capabilities. \u201cYou\u2019ll emerge, after that short period, with a much clearer idea as to how you want to implement it as a policy in your business,\u201d he says. From there, you can build structure around the types of data you feed into AI tools, and how to use each tool in the flow of work.<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"580\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-1-1024x580.jpg\" alt=\"\" class=\"wp-image-104094\" srcset=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-1-1024x580.jpg 1024w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-1-980x555.jpg 980w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-1-480x272.jpg 480w\" sizes=\"(min-width: 0px) and (max-width: 480px) 480px, (min-width: 481px) and (max-width: 980px) 980px, (min-width: 981px) 1024px, 100vw\" \/><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-train-for-agility\">Train for agility<\/h2>\n\n\n\n<p>Building <a href=\"https:\/\/www.betterworks.com\/magazine\/how-to-create-a-truly-agile-organization\/\">organizational agility<\/a> is like building physical and mental agility, says Hung, in that small actions over time lead to big results. For example, walking a certain route helps your brain get accustomed until you don\u2019t think about it at all. Intentionally walking a different route, by contrast, can promote responsiveness.&nbsp;<\/p>\n\n\n\n<p>\u201cYou do it differently, you change the inputs into your brain, and you force your brain to essentially be more alert as to what is happening in your environment,\u201d Hung says. \u201cThat is training for agility; that\u2019s training for resilience.\u201d<\/p>\n\n\n\n<p>You can run controlled experiments that build workforce agility by disrupting protocols and \u201cbusiness-as-usual\u201d environments. \u201cIf you want to train for resiliency, you have to artificially inject some difference into that situation,\u201d Hung says. Find parts of your processes where employees can try new tools or ways of working. Encourage them to share their ideas and perspectives. The more comfortable employees are with trying new things, the better they\u2019ll respond to change.<\/p>\n\n\n\n<p>Shifting to remote work during the pandemic, for example, was a shock to many organizations, but less so to those accustomed to high rates of change. \u201cDifferent companies responded at different speeds,\u201d Hung says.&nbsp;<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"580\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-2-1024x580.jpg\" alt=\"\" class=\"wp-image-104095\" srcset=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-2-1024x580.jpg 1024w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-2-980x555.jpg 980w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/02\/EHR-Preview-Hung-Lee-on-how-HR-should-approach-AI-Just-Dive-Right-In-Internal-2-480x272.jpg 480w\" sizes=\"(min-width: 0px) and (max-width: 480px) 480px, (min-width: 481px) and (max-width: 980px) 980px, (min-width: 981px) 1024px, 100vw\" \/><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Double down on empathy<\/h2>\n\n\n\n<p>High-magnitude changes are becoming more common in business, and HR leaders need to consider the toll on employees. \u201cOne of the management challenges that we have, from an HR perspective,\u201d Hung says, \u201cis how do we make the team resilient, get them used to these dramatic changes, but also very closely monitor how that\u2019s affecting their <a href=\"https:\/\/www.betterworks.com\/magazine\/carla-patton-on-mental-health-focus-on-what-they-need\/\">mental health<\/a>?\u201d<\/p>\n\n\n\n<p>As the pace of change increases, so will job stress and burnout. Employees are looking for stability, but \u201cwe\u2019re not going to get a sense of peace,\u201d Hung says. Be empathetic to how change affects employee mental health even as you encourage employees to practice agility in the flow of work.<\/p>\n\n\n\n<p>With the right support, disruption provides opportunities for employees to learn and grow. \u201cIt\u2019s going to be super-interesting, challenging times,\u201d Hung says, \u201cbut I think we\u2019ll emerge from it really strengthened by
