With organizations facing new and evolving demands almost daily, there\u2019s no way you can hire fast enough for new skills. Instead, you need to define and develop more of those skills internally.<\/p>\n\n\n\n<p>\u201cIt&#8217;s important for individuals, like employees and managers, but also for organizations, to be able to speak that language of skills,\u201d said <a href=\"https:\/\/www.linkedin.com\/in\/arnaudgrunwald\" target=\"_blank\" rel=\"noreferrer noopener\">Arnaud Grunwald<\/a>, chief product officer at Betterworks, during his talk at <a href=\"https:\/\/www.betterworks.com\/empower-hr-2024\/\">EmpowerHR Americas<\/a>.<\/p>\n\n\n\n<p>The challenge for many organizations, however, has been designing and implementing actionable skills development programs. Performance data could be the key to solving this puzzle and creating a practical approach to skills management.<\/p>\n\n\n\n<p>At EmpowerHR, Arnaud joined <a href=\"https:\/\/redthreadresearch.com\/\" target=\"_blank\" rel=\"noreferrer noopener\">RedThread Research<\/a> co-founder and principal analyst <a href=\"https:\/\/www.linkedin.com\/in\/staciashermangarr\" target=\"_blank\" rel=\"noreferrer noopener\">Stacia Garr<\/a> to share how to leverage skills data to transform how organizations develop, assess, and mobilize the workforce.&nbsp;<br><br>In this excerpt from the session, Arnaud explains how to drive skills-based performance by helping employees understand what they get out of it.<\/p>\n\n\n\n<figure class=\"wp-block-embed is-type-video is-provider-vimeo wp-block-embed-vimeo wp-embed-aspect-16-9 wp-has-aspect-ratio\"><div class=\"wp-block-embed__wrapper\">\n<iframe loading=\"lazy\" title=\"Skills-Based Performance Management_Focus on Skills to Elevate Performance Management\" src=\"https:\/\/player.vimeo.com\/video\/926127619?dnt=1&amp;app_id=122963\" width=\"1080\" height=\"608\" frameborder=\"0\" allow=\"autoplay; fullscreen; picture-in-picture; clipboard-write\"><\/iframe>\n<\/div><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-why-take-a-skills-based-approach\">Why take a skills-based approach?<\/h2>\n\n\n\n<p>A skills-based approach is based on three key ideas, Stacia said, all of which require strong HR processes to drive business outcomes. First, having a precise knowledge of skills requirements helps leaders make better decisions by <a href=\"https:\/\/www.betterworks.com\/magazine\/linking-talent-to-value-getting-the-best-person-for-the-job\/\">matching the right people with the right jobs<\/a>.<\/p>\n\n\n\n<p>Second, a targeted skills approach supports internal mobility. \u201cIf we understand the skills that people have, we&#8217;ll be able to understand how they might be able to move in the organization,\u201d Stacia said, \u201cand thus enable them to have better careers and create more flexibility.\u201d&nbsp;<\/p>\n\n\n\n<p>Internal mobility benefits individuals by providing clear avenues for growth while also improving organizational agility and adaptability in the face of change.<\/p>\n\n\n\n<p>Third, a skills-based approach promotes equity in terms of job opportunities and progression potential. \u201cThey can move more freely within organizations,\u201d Stacia said, \u201cand they&#8217;re not reliant on the information or knowledge networks that exist in order to be able to access new opportunities.\u201d<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-do-you-already-assess-skills-in-performance-conversations\">Do you already assess skills in performance conversations?<\/h2>\n\n\n\n<p>While the benefits of a skills-based approach are clear, creating formal, successful programs can be challenging. The good news is that your performance management program might have already laid the foundation. \u201cSkills are already deeply embedded in performance practices, and specifically within performance assessment,\u201d Stacia said.&nbsp;<\/p>\n\n\n\n<p>Managers are most likely to assess job responsibilities and business goals during performance conversations. That said, nearly half (45%) of organizations surveyed by RedThread Research also assess employee performance based on competencies and skills, Stacia said.<\/p>\n\n\n\n<p>The missing step is connecting the dots: Most organizations aren\u2019t using skills data from performance assessments to drive <a href=\"https:\/\/www.betterworks.com\/magazine\/employee-development-plan-examples\/\">employee development programs<\/a>. \u201cThey need to be more heavily integrated right into the work that people are doing,\u201d Stacia explained.&nbsp;<\/p>\n\n\n\n<p>Part of the problem is while performance management processes might include skills assessments, they aren\u2019t intentionally built into those processes. The benefits of a formal approach are clear.<\/p>\n\n\n\n<p>\u201cIf you formalize it, if you make it more obvious, if you make it easier to see, for the manager, for the employee, for the HR business partners,\u201d Arnaud said, \u201cit&#8217;s going to make performance conversations much more valuable, much more precise, much more targeted.\u201d<\/p>\n\n\n\n<p>In many organizations, such skills data is fragmented, scattered within HR information systems, and often siloed from other talent data. By consolidating this data into comprehensive talent profiles, organizations can gain a holistic view of each employee&#8217;s skills. That unlocks new applications for talent mobility, succession planning, and strategic workforce planning. Here&#8217;s where technology can bridge the gap. User-friendly data visualization tools can translate complex skills data into easily digestible charts and graphs. Additionally,\u00a0<a href=\"https:\/\/medium.com\/@monikaadarsh\/best-qr-code-generators-in-2020-i-tried-all-15-of-them-eb206b859d9\" target=\"_blank\" rel=\"noreferrer noopener\">QR code generators<\/a>\u00a0can be a powerful asset.
