It depends on who you ask. Leaders, including in HR, tend to think they\u2019re doing a great job, that employees have the support they need, and that advanced technology has greatly improved performance management.&nbsp;<\/p>\n\n\n\n<p>But as panelists discussed during our recent webinar <a href=\"https:\/\/www.betterworks.com\/state-of-performance-enablement-bridging-the-leadership-employee-disconnect-webinar\/\">\u201cState of Performance Enablement: Bridging the Leadership-Employee Disconnect,\u201d<\/a> employees don\u2019t feel the same way about the support they are receiving. Managers find these processes to be burdensome and complicated. And the data shows that manual approaches to performance management perform just as well \u2014 or even better \u2014 than cutting-edge human capital management (HCM) systems.&nbsp;<\/p>\n\n\n\n<p>The message is clear: Companies need to improve performance management and give employees the support and experience that they deserve. But doing so can be difficult because it requires undoing years of habits and assumptions.&nbsp;<\/p>\n\n\n\n<p>\u201cYou have to really get very clear about, \u2018What are we trying to do here?\u2019\u201d said panelist <a href=\"https:\/\/www.linkedin.com\/in\/tamrachandler\" target=\"_blank\" rel=\"noreferrer noopener\">Tamra Chandler<\/a>, author and former talent management services lead for the Americas at EY. \u201cAre we trying to give people a label? This creates frustration for all parties while leaving managers feeling overwhelmed.<\/p>\n\n\n\n<p>&#8220;I think that one of the things that we should do as HR practitioners is stop asking managers to do useless tasks,\u201d Tracy said.<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"580\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-3-1024x580.jpg\" alt=\"\" class=\"wp-image-105830\" srcset=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-3-1024x580.jpg 1024w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-3-980x555.jpg 980w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-3-480x272.jpg 480w\" sizes=\"(min-width: 0px) and (max-width: 480px) 480px, (min-width: 481px) and (max-width: 980px) 980px, (min-width: 981px) 1024px, 100vw\" \/><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<p>HR needs to make performance management simple and more focused on what truly matters: the pursuit of growth, meaningful feedback, and individual goals that align with company aims. Tracy suggested asking managers, \u201c\u2018What would a good performance management process look like to you? What would you like it to look like?\u2019 and ask the same of employees.\u201d&nbsp;<\/p>\n\n\n\n<p>By making these changes, managers can move from being overworked administrators to acting more like mentors and coaches, which will increase their leadership impact and energize their teams.<\/p>\n\n\n<div class=\"lazyblock-recommended-content-Z1EHMgH align  wp-block-lazyblock-recommended-content\"><div class=\"recommended-read-notice\"><\/div> \n        <div class=\"recommended-read-box\">\n            <div class=\"recommended-read-image\" style=\"display:inherit;\">\n                <img decoding=\"async\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/screenshot-2024-03-29-at-50442-pm-1-660fa7463362a.webp\" alt=\"\">\n            <\/div>          \n            <div class=\"recommended-read-text\">\n              <div class=\"\" style=\"margin-top:8px;font-size:24px;\"><h2><a href=\"https:\/\/report.betterworks.com\/\">Bridge the gaps in performance management<\/a><\/h2><\/div>\n                \n            <\/div>\n        <\/div><\/div>\n\n\n<h2 class=\"wp-block-heading\" id=\"h-use-ai-to-promote-future-focused-transparent-conversations\">Use AI to promote future-focused, transparent conversations<\/h2>\n\n\n\n<p>Talent leaders recognize the need to support their employees as they pursue career and skills development. They also know they need to identify the organization\u2019s existing skills and contrast them with what skills the organization needs now and in the future. This is where artificial intelligence (AI) can help, Tamra said.&nbsp;<\/p>\n\n\n\n<p>\u201cDo we have a good talent inventory? And then how do we give employees the voice to say what skills they want to build?\u201d Tamra said. \u201cAnd then we shift our world, as HR practitioners, to say, how do I help you do that?\u201d AI can make performance management more dynamic, transparent, and focused on real-life skills and abilities.&nbsp;<\/p>\n\n\n\n<p>Tamra also advocates for using AI to humanize performance discussions and moving away from thinking of workers as numbers on a one-to-five performance scale. \u201cHow do I shift away from calibrations \u2014 where I&#8217;m arguing about threes and fours \u2014 and move into conversations where I&#8217;m talking about talent growth?\u201d she said.&nbsp;<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"580\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-1-v2-1024x580.jpg\" alt=\"\" class=\"wp-image-105841\" srcset=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-1-v2-1024x580.jpg 1024w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-1-v2-980x555.jpg 980w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-1-v2-480x272.jpg 480w\" sizes=\"(min-width: 0px) and (max-width: 480px) 480px, (min-width: 481px) and (max-width: 980px) 980px, (min-width: 981px) 1024px, 100vw\" \/><\/figure>\n\n\n\n<p>Meanwhile, Deanna shares how her team found success using AI to help managers articulate their thoughts in the narrative section of the performance management process. \u201cManagers could write what they felt, and then the AI would help to synthesize that and make it less aggressive, if you will, and also make it more appropriate,\u201d she said.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-empower-employees-to-give-feedback-to-their-managers\">Empower employees to give feedback to their managers<\/h2>\n\n\n\n<p>Regular and meaningful conversations between managers and employees are crucial for effective performance management. Deanna and her team at LivePerson have added another layer by intentionally encouraging straightforward feedback \u2014 not just from managers to employees, but also from employees to managers.&nbsp;<\/p>\n\n\n\n<p>\u201cWe also added some optional questions that allowed for employees to say what they needed from their managers and the managers to read that,\u201d she said. This method allows employees to express their needs directly so managers understand how best to support them.<\/p>\n\n\n\n<p>\u201cWe had a lot of employees saying, \u2018This is the most meaningful performance review I\u2019ve ever had,\u2019\u201d Deanna said.&nbsp;<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"580\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-2-1024x580.jpg\" alt=\"\" class=\"wp-image-105831\" srcset=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-2-1024x580.jpg 1024w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-2-980x555.jpg 980w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2024\/04\/Webinar-Recap-State-of-PE-Bridging-the-Leadership-Employee-Disconnect-Internal-2-480x272.jpg 480w\" sizes=\"(min-width: 0px) and (max-width: 480px) 480px, (min-width: 481px) and (max-width: 980px) 980px, (min-width: 981px) 1024px, 100vw\" \/><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<p>Despite these successes, too many organizations underestimate the impact of an ongoing dialogue between managers and employees.&nbsp;<\/p>\n\n\n\n<p>\u201cI think we&#8217;ve lost sight of the importance of the day-to-day experience and the conversations that should be happening between managers and employees, whether those conversations are informal or formal,\u201d Tracy said. \u201cThat is at the heart of performance management: it&#8217;s less about the process and it&#8217;s more about the human connection.\u201d<\/p>\n\n\n\n<p>Want to learn more?
