A well-designed, purpose-driven performance management process supports better outcomes.&nbsp;<\/p>\n\n\n\n<p>The fundamental driver of performance is empowering and trusting people, said renowned HR analyst and \u201c<a href=\"https:\/\/www.amazon.com\/Irresistible-Secrets-Enduring-Employee-Focused-Organizations\/dp\/1646871103\" target=\"_blank\" rel=\"noreferrer noopener\">Irresistible<\/a>\u201d author <a href=\"https:\/\/www.linkedin.com\/in\/bersin\" target=\"_blank\" rel=\"noreferrer noopener\">Josh Bersin<\/a> during a <a href=\"https:\/\/event.on24.com\/wcc\/r\/4066357\/4F676DB633D05031176C704737E7DAAF\">recent session of Betterworks\u2019 People Fundamentals webinar series<\/a>. And after seven years of research into what makes businesses irresistible, Bersin\u2019s learned a few things about what drives performance.&nbsp;<\/p>\n\n\n\n<p>\u201cYou have to believe that every single person in your company wants to do more and wants to do better,\u201d Bersin said. \u201cAnd if they&#8217;re not performing at a high rate, it&#8217;s not because they don&#8217;t want to \u2014 it&#8217;s because there&#8217;s something getting in their way.\u201d<\/p>\n\n\n\n<p>Catch the highlights of the conversation between Josh Bersin and his friend <a href=\"https:\/\/www.linkedin.com\/in\/ben-putterman-5448a2\" target=\"_blank\" rel=\"noreferrer noopener\">Ben Putterman<\/a>, vice president of learning and talent development at <a href=\"https:\/\/rivian.com\/\">Rivian<\/a>, as they discuss performance management, scaling culture, and HR\u2019s role in keeping the \u201chuman\u201d in human resources.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-a-series-of-meaningful-interactions\">A series of meaningful interactions<\/h2>\n\n\n\n<p>Great performance doesn\u2019t just happen. You need deliberate intention and effort to draw out people\u2019s best work. \u201cWe do put a lot of time and intentionality into the way that we talk about performance in the company,\u201d Putterman said.<\/p>\n\n\n\n<p>Rivian takes a holistic approach to performance management that&#8217;s \u201cshaped by a series of meaningful human interactions on a regular basis,\u201d Putterman said. Technology that enables transparent conversations aids this approach.&nbsp;&nbsp;&nbsp;&nbsp;<\/p>\n\n\n\n<p>\u201cWithin our company, we believe in conversation, we believe in transparency,\u201d Putterman said, and hosting performance conversations through Betterworks\u2019 platform makes that possible.<\/p>\n\n\n\n<p>One of the biggest challenges of performance management is determining how heavy or light a touch you want managers to have. Rivian is experimenting with different tempos for goal-setting and check-ins to see what works best for them.&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-more-than-a-job\">More than a job<\/h2>\n\n\n\n<p>Scaling a high-performance culture isn\u2019t easy, and a lot of that work comes down to managers. One of HR\u2019s biggest challenges is preparing managers for this challenge. \u201cBecoming a manager is not a gift or a privilege,\u201d Bersin said. \u201cIt is a responsibility.\u201d<\/p>\n\n\n\n<p>Management isn\u2019t a new job, Bersin added, but a new career. \u201cManaging people is a totally different type of job than being an individual contributor,\u201d Bersin continued, \u201cand so there are things that \u200cindividual contributors are just not aware of when they move into that role.\u201d<\/p>\n\n\n\n<p>Because managers have such an impact on their reports, things can go awry when these leaders aren\u2019t adequately prepared. \u201cManagers, whether we like it or not, create microcultures,\u201d Putterman said. One of the challenges that creates is aligning micro-cultures with the overall company culture.&nbsp;<\/p>\n\n\n\n<p>The Rivian team believes that managers are smart, capable, and want to do the right thing \u2014 and that sentiment drives the company\u2019s manager development program. \u201cThat really is our starting point for the way that we think about how we talk to managers, engage with managers, and develop our managers,\u201d Putterman said.&nbsp;<\/p>\n\n\n\n<p>Starting from a place of positivity and faith in middle management helped Rivian scale its culture during a period of exponential growth.<\/p>\n\n\n\n<p>\u201cWe do try and manage to the highest common denominator, not the lowest,\u201d Putterman said. Set clear expectations for managers \u2014 and trust them to be smart, capable people who&#8217;ll do the right things.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-taking-a-human-centric-approach\">Taking a human-centric approach<\/h2>\n\n\n\n<p>HR needs to put humans front and center, even when it\u2019s easy to get lost in the business strategy and the \u201cresources\u201d part of human resources, Bersin said.&nbsp;<\/p>\n\n\n\n<p>Instead of reducing productivity to a metric, for example, think deeply about what productivity means to a business. \u201cAre we generating the right amount of profit, at the right rate, given our growth rate?\u201d Bersin said. \u201cAnd where are we in our business cycle compared to our competitors and compared to the economy?\u201d&nbsp;<\/p>\n\n\n\n<p>Achieving business goals is about setting realistic expectations for your workforce. \u201cWe have to take this economic measure that the company is trying to hit, [and] we have to look at how we&#8217;re going to make that happen,\u201d Bersin said.<\/p>\n\n\n\n<p>Sometimes that approach requires HR to remind company leaders that every decision affects real people. \u201cIt is hard to run a company, it is hard to run a team, it is hard to be a manager \u2014 it is hard to make the right decisions,\u201d Bersin said.
