David Horsager suggests that we\u2019re overlooking the importance of trust.&nbsp;<\/p>\n\n\n\n<p>He would know: Horsager is the author of \u201c<a href=\"https:\/\/www.amazon.com\/Trust-Edge-Leaders-Relationships-Stronger\/dp\/1476711372\" target=\"_blank\" rel=\"noreferrer noopener\">The Trust Edge<\/a>,\u201d CEO of the Trust Edge Leadership Institute, and a champion of the transformative power of trust. <a href=\"https:\/\/trustedge.com\/the-research\/\" target=\"_blank\" rel=\"noreferrer noopener\">Trust Edge\u2019s 2022 report<\/a> showed that 94% of employees say trust affects their performance at work, and 86% believe their trust in others is linked to performance.<\/p>\n\n\n\n<p>\u201cYou can&#8217;t have honest conversations without trust,\u201d Horsager says, and your people can\u2019t reach their full potential. We asked Horsager to share his advice for operationalizing trust across your organization\u2019s performance management processes.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-clarify-the-ideal-outcome\">Clarify the ideal outcome<\/h2>\n\n\n\n<p>Clarity is a pillar of trust, Horsager says. To build trust during <a href=\"https:\/\/www.betterworks.com\/product\/performance-review-software\/\">performance conversations<\/a>, managers need to intentionally clarify the outcomes they expect. Only then can managers and their staff work toward that shared goal.<\/p>\n\n\n\n<p>The goal-setting process often requires differentiating between the larger goal and the actions employees take to support that outcome. \u201cYou might start with a clear priority, but what does that actually look like?\u201d Horsager says. \u201cThat outcome needs to be absolutely clear.\u201d<\/p>\n\n\n\n<p>Extend that clarity further to specific time frames and deadlines. Setting these types of expectations isn\u2019t easy, Horsager says, so leave space for discussion.&nbsp;<\/p>\n\n\n\n<p>This clarity also applies during performance conversations, so set the expectations early, and follow through. \u201cPeople trust the clear and mistrust or distrust the ambiguous,\u201d Horsager says. \u201cReviews really go south if we aren&#8217;t on the same page about what we&#8217;re reviewing, what we&#8217;re trying to get to.\u201d<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-connect-as-humans\">Connect as humans<\/h2>\n\n\n\n<p>Connection is another pillar of trust, Horsager says. Without connecting through frequent interactions, employees can\u2019t learn to work with or trust their peers. Connection starts with removing barriers and providing opportunities at the organizational level.<\/p>\n\n\n\n<p>\u201cWhen I see siloing in an organization, I know we&#8217;ve got a counterforce to connection and collaboration,\u201d Horsager says. \u201cYou have to have space, within boundaries, where we actually connect as humans \u2014 so that we can collaborate, so that we see each other, so that we know each other.\u201d<\/p>\n\n\n\n<p>Connection via frequent check-ins builds trust because your team members aren\u2019t left in the dark about their status and performance. \u201cI had a mentor one time who said, \u2018If it takes you more than an hour to do an annual review, you\u2019re doing it wrong,\u2019\u201d Horsager says.&nbsp;<\/p>\n\n\n\n<p>If you want to build trust, make sure your employees are never surprised by the content of a performance review.<\/p>\n\n\n<div class=\"lazyblock-recommendedread-Z1EVhpS align  wp-block-lazyblock-recommendedread\">        <div class=\"recommended-read-notice\">Recommended Read<\/div> \n        <div class=\"recommended-read-box\">\n            <div class=\"recommended-read-image\">\n                <img decoding=\"async\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2022\/08\/08-31-2022-Blog-Post-Jason-L-Recap-660x660-V2.jpg\" alt=\"\">\n            <\/div>          \n            <div class=\"recommended-read-text\">\n                <div class=\"recommended-read-categories\"><a href=\"\/employee-engagement\/\">Employee Engagement &amp; Retention<\/a><\/div>\n                <div class=\"recommended-read-title\">Jason Lauritsen, on why work is a relationship<\/div>\n                <div><a class=\"recommended-read-cta\" href=\"https:\/\/www.betterworks.com\/magazine\/jason-lauritsen-work-as-relationship\/\">Read Now<\/a><\/div>\n            <\/div>\n        <\/div>\n        <\/div>\n\n\n<h2 class=\"wp-block-heading\" id=\"h-maintain-consistency\">Maintain consistency<\/h2>\n\n\n\n<p>Something as simple as a scheduled meeting cadence between managers and employees has a big impact on trust. \u201cTrust stays high, and virtual performance goes up, when people have predictable meetings with their supervisor,\u201d Horsager says.<\/p>\n\n\n\n<p>That concrete touch point reassures team members that they\u2019ll receive clarity in a timely fashion. \u201cIf people don&#8217;t know when they&#8217;re going to be checked on again, they can feel alone in the abyss,\u201d Horsager says.&nbsp;<\/p>\n\n\n\n<p>Regular conversations remove the uncertainty and imprecision of annual performance conversations. \u201cPeople are worried about inaccuracy \u2014 they might not feel like they have time to share why they did certain things. It\u2019s the final step in the clarity established at the beginning. \u201cSo many companies I go into, I either see unhealthy accountability or no accountability \u2014 and that all ties into performance reviews,\u201d Horsager says.<\/p>\n\n\n\n<p>Responsibility, or a sense of personal liability, is a cornerstone of accountability. You need both to build trust effectively. The more team members prove themselves to be responsible, the more their managers and peers will trust them to remain accountable for their performance.&nbsp;<\/p>\n\n\n\n<p>Employees, meanwhile, need to trust that their manager has the right intentions when holding them accountable. \u201cIt&#8217;s really hard to be accountable to someone we do not believe cares beyond themself,\u201d Horsager says. \u201cAccountability works best when people know they&#8217;re valued.\u201d<\/p>\n\n\n\n<p>Without trust, people feel they have no one to rely on \u2014 that they\u2019re alone.
