If you provide the right environment, support, and resources, your employees will become the best versions of themselves. But that\u2019s not how we\u2019ve traditionally viewed performance management.&nbsp;<\/p>\n\n\n\n<p>\u201cYou need to fundamentally rethink how you understand performance management if you want to create an organization and an experience for people where they can be their best, they can do their best, and willingly offer that to you,\u201d said author, keynote speaker, and management trainer <a href=\"https:\/\/www.linkedin.com\/in\/jasonlauritsen\" target=\"_blank\" rel=\"noreferrer noopener\">Jason Lauritsen<\/a> during the People Fundamentals webinar \u201c<a href=\"https:\/\/www.betterworks.com\/where-we-keep-going-wrong-with-performance-management\/\">Where We Keep Going Wrong With Performance \u2018Management.\u2019<\/a>\u201d<\/p>\n\n\n\n<p>Check out the highlights of the conversation to learn why today\u2019s workforce needs a model of cultivation and growth to thrive.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-people-need-to-be-cultivated-not-fixed-or-replaced\">People need to be cultivated, not fixed or replaced<\/h2>\n\n\n\n<p>Lauritsen grew up on an Iowa farm and witnessed firsthand the connection between healthy growth and performance.&nbsp;<\/p>\n\n\n\n<p>Farmers are in the performance business: \u201cTheir livelihood is dependent on fostering the growth and performance of other living things,\u201d he said. \u201cThey\u2019re cultivating the growth and performance of these plants.\u201d The farmer\u2019s success is intertwined with the success of the crops. If the seeds don\u2019t grow to their full potential, the farm and the farmer\u2019s livelihood are at risk.&nbsp;<\/p>\n\n\n\n<p>Yet they never doubt the seed\u2019s ability to flourish. \u201cFarmers spend virtually no time worrying about whether or not that seed they put in the ground will grow,\u201d Lauritsen said. \u201c[That seed] is genetically hardwired to grow into the best version of itself, so long as it has what it needs and it&#8217;s free of obstacles.\u201d<\/p>\n\n\n\n<p>Cultivation, or the process of supporting plant growth, is a concept Lauritsen believes is key to <a href=\"https:\/\/www.betterworks.com\/magazine\/performance-enablement-in-the-modern-workplace\/\">performance enablement in the modern workplace<\/a>. \u201c[Farmers] know that the growing is just the natural part,\u201d Lauritsen said. \u201cTheir job, the work, is cultivation: making sure they have what they need and getting obstacles out of the way.\u201d&nbsp;<\/p>\n\n\n\n<figure class=\"wp-block-pullquote\"><blockquote><p><strong><em>\u201cEmployees experience work as a relationship, and in order for them to be fully engaged and perform at their best, work has to feel like a healthy relationship.\u201d<\/em><\/strong><\/p><cite><em>\u2014 Jason Lauritsen, author and speaker<\/em><\/cite><\/blockquote><\/figure>\n\n\n\n<p>In too many workplaces today, when people aren\u2019t performing, we look at how to fix or replace them. \u200cIf we take the farmer\u2019s approach, however, we ask \u201cWhat do you need?\u201d or \u201cWhat\u2019s in your way?\u201d These questions presume that conditions aren\u2019t optimal for the worker\u2019s growth rather than assuming the person is the problem.<\/p>\n\n\n\n<p>\u201cWhat I would argue is that every single human being, given the means and the opportunity, will choose success over failure every single time,\u201d Lauritsen said.&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-people-are-more-than-mechanisms-of-production\">People are more than mechanisms of production<\/h2>\n\n\n\n<p>To support our people, we need to redirect performance management to cultivate growth, remove obstacles to success, and develop an environment where people can reach their full potential. But that\u2019s not traditionally how we\u2019ve thought about performance.<\/p>\n\n\n\n<p>Legacy performance management processes were built on outdated management models that simply don\u2019t apply in today\u2019s workplace and deliver little benefit. \u201cThe problem is so many of our modern performance processes \u2014 talent processes, too \u2014 are based on that same management model that we never displaced,\u201d Lauritsen said.<\/p>\n\n\n\n<p>Modern management arose during the Industrial Revolution, Lauritsen said, largely in factory settings where people were seen as a replaceable link in the production chain. Management cared more about production than people, leading to inhumane working conditions and the need for labor unions to protect workers. Business leaders and union representatives eventually came to contractual agreements regarding working conditions to keep people safe.<\/p>\n\n\n\n<p>\u201cOut of this legacy of the invention of management, we have basically two big things that happened,\u201d Lauritsen said. \u201cNumber one, management sees and views employees as mechanisms of production \u2014 essentially as machinery \u2014 and number two, they are conditioned to see and treat work like a contract.\u201d&nbsp;<\/p>\n\n\n\n<p>But technology and <a href=\"https:\/\/www.betterworks.com\/magazine\/how-future-oriented-leaders-are-transforming-performance-management\/\">the ways in which we work have evolved<\/a>. \u201cPeople use their intellect and their creativity and all of these things to produce work, and treating them like machines and work like a contract doesn&#8217;t work anymore,\u201d Lauritsen said.<\/p>\n\n\n\n<p>Legacy processes haven\u2019t kept up. \u201cPerformance appraisals, performance improvement plans, job descriptions, policy manuals \u2014 all of these things were designed to administer that work as a contract, to make sure that our machinery is producing at the level we are paying them to produce,\u201d Lauritsen said.<\/p>\n\n\n\n<figure class=\"wp-block-pullquote\"><blockquote><p><strong><em>\u201cPeople use their intellect and their creativity and all of these things to produce work, and treating them like machines and work like a contract doesn&#8217;t work anymore. \u2026Performance appraisals, performance improvement plans, job descriptions, policy manuals \u2014 all of these things were designed to administer that work as a contract.\u201d<\/em><\/strong><\/p><cite><strong><em>&nbsp;<\/em><\/strong>\u2014<em> Jason Lauritsen<\/em><\/cite><\/blockquote><\/figure>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-employees-view-work-as-a-relationship\">Employees view work as a relationship<\/h2>\n\n\n\n<p>Employees today don\u2019t view work purely as a transaction. People expect to get more from work than just a paycheck, and that changes how we manage and motivate people.<\/p>\n\n\n\n<p>\u201cWhen we&#8217;re in a situation where our core needs are met, and we can do some of that work that feels good to us,\u201d Lauritsen said, \u201cthen you get more of my creativity, you get more of my energy, you get more of my commitment, you get more of my focus \u2014 and that produces the better performance outcomes.\u201d<\/p>\n\n\n\n<p>During his research into what drives high performance, Lauritsen found strong parallels between how employees view work and how they view relationships with important people in their lives. Employees do best when they feel valued, trusted, cared for, appreciated, and accepted.&nbsp;<\/p>\n\n\n\n<p>\u201cEmployees experience work as a relationship,\u201d Lauritsen said, \u201cand in order for them to be fully engaged and perform at their best, work has to feel like a <em>healthy<\/em> relationship.\u201d<\/p>\n\n\n\n<p>Rethinking work as a relationship instead of a contract is the first step to rethinking performance and employee engagement. \u201cHow can we reshape our processes, our approaches, how our managers show up to foster relationships?\u201d Lauritsen asked.
