Trust in HR leaders and direct managers drops by 30% and 40%, respectively. By contrast, trust rises 4x for HR and company leaders and doubles for managers when employees perceive performance management processes to be fair.<\/p>\n\n\n\n<p>Culture and attitudes are another trust lever. \u201cIf we want to rebuild trust, we have to be willing to extend it first,\u201d said <a href=\"https:\/\/www.linkedin.com\/in\/beneubanks\" target=\"_blank\" rel=\"noreferrer noopener\">Ben Eubanks,<\/a> chief research officer at <a href=\"https:\/\/lhra.io\/\" target=\"_blank\" rel=\"noreferrer noopener\">Lighthouse Research &amp; Advisory<\/a>. Align perceptions of trust so everyone understands what it means \u2014 and when it&#8217;s \u200cearned.&nbsp;<\/p>\n\n\n\n<p>A common trust gap at work appears between managers and new hires. Some managers say they want new employees to earn their trust. But from the new hire\u2019s perspective, they feel they\u2019ve earned that trust by successfully navigating the hiring process and showing why they were the best candidate.<\/p>\n\n\n\n<p>Reconciling these differences is essential to building a <a href=\"https:\/\/www.betterworks.com\/magazine\/david-horsager-performance-honest-conversations-trust\/\">high-trust, high-performance culture<\/a>. \u201cYour job is to have employees want to trust you,\u201d said <a href=\"https:\/\/www.linkedin.com\/in\/sulovegren\" target=\"_blank\" rel=\"noreferrer noopener\">Susan Lovegren<\/a>, an HR leader and member of Betterworks\u2019 HR Advisory Council. Rely on time-honored but essential principles to rebuild employee trust, such as integrity and accountability.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-take-advantage-of-ai\">Take advantage of AI&nbsp;<\/h2>\n\n\n\n<p>Artificial intelligence has the potential to revolutionize HR, and people leaders need to pay attention. \u201cEmbrace it. Learn more about it,\u201d Lovegren said. Use AI to create a holistic HR tech ecosystem rather than fragmented point solutions, she said.&nbsp;<\/p>\n\n\n\n<p>While there is a lot of excitement about AI, it\u2019s important to make sure you bring along those who may be skeptical or unsure about AI, said <a href=\"https:\/\/www.linkedin.com\/in\/andrew-roundtree-4a21bb8\" target=\"_blank\" rel=\"noreferrer noopener\">Andrew Roundtree<\/a>, director of HR at <a href=\"https:\/\/www.bestwestern.com\/en_US.html\" target=\"_blank\" rel=\"noreferrer noopener\">Best Western International<\/a>.<\/p>\n\n\n\n<figure class=\"wp-block-embed is-type-video is-provider-vimeo wp-block-embed-vimeo wp-embed-aspect-16-9 wp-has-aspect-ratio\"><div class=\"wp-block-embed__wrapper\">\n<iframe loading=\"lazy\" title=\"The Impact of AI on HR\" src=\"https:\/\/player.vimeo.com\/video\/852746569?dnt=1&amp;app_id=122963\" width=\"1080\" height=\"608\" frameborder=\"0\" allow=\"autoplay; fullscreen; picture-in-picture\"><\/iframe>\n<\/div><\/figure>\n\n\n\n<p>AI will give HR leaders more time to lean into the human and strategic elements of HR, says Eubanks. We\u2019re already seeing this impact: Eubanks\u2019 research shows that employees are responding positively to certain AI applications. When you give employees the choice of how to explore career options, he said, they prefer to start with an AI-powered tool before talking with their managers.<\/p>\n\n\n\n<p>Of course, there will always be anxiety about change. It\u2019s up to HR leaders to help the workforce acclimate to and embrace change rather than fear it. \u201cEvery company should have a listening strategy,\u201d Lovegren said. One way to do this is by regularly <a href=\"https:\/\/www.betterworks.com\/magazine\/enps\/\">capturing your employee net promoter score<\/a>, helping you assess employee sentiment through times of change and uncertainty.<\/p>\n\n\n\n<p>Focusing on \u200cpositive outcomes helped Best Western manage change according to Roundtree. Spelling out the benefits of change increases buy-in and reduces anxiety, he said.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-power-potential-through-conversations\">Power potential through conversations<\/h2>\n\n\n\n<p>Frequent conversations are among the most powerful elements of performance enablement. At Best Western, Roundtree introduced guidelines and resources to help managers conduct better employee check-ins.&nbsp;<\/p>\n\n\n\n<p>\u201c<a href=\"https:\/\/www.betterworks.com\/product\/performance-review-software\/\">Conversations<\/a> have allowed us to give the playbook to these managers to allow them to have meaningful conversations,\u201d Roundtree says. Some of the questions he\u2019s provided for managers include:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>If you could change one thing in your role, allowing you to excel more, what would it be?&nbsp;<\/li>\n\n\n\n<li>How would you like to grow in this organization to feel a sense of purpose?&nbsp;<\/li>\n\n\n\n<li>What do you need from your manager to be your best at work?<\/li>\n\n\n\n<li>What are we currently not doing as a company\/department that we should be?<\/li>\n\n\n\n<li>Do you have an opportunity to do what you do best every day? If not, explain why.<\/li>\n<\/ul>\n\n\n\n<p>Managers are under increasing stress, however, and many are feeling burned out. To help them adjust to the frequent conversation model, they need additional support.&nbsp;<\/p>\n\n\n\n<p>\u201cThey are asked \u2014 especially first-line, second-level managers \u2014 to still maintain all of the technical work that they have been doing, contributing as an individual contributor, but also contributing as a people manager,\u201d Lovegren said.&nbsp;<\/p>\n\n\n\n<p>HR technology can help with this burden. \u201cHaving a playbook, having some tips and tricks and frameworks and technology to help support them at scale is becoming increasingly important,\u201d Lovegren said.<\/p>\n\n\n\n<p>HR leaders have a responsibility to ensure a fair employee deal and a positive employee experience.
