But most organizations don\u2019t have the infrastructure in place to take a people-first approach to work.<\/p>\n\n\n\n<p>\u201cOur organizations were not designed for human beings,\u201d said <a href=\"https:\/\/www.linkedin.com\/in\/pollylabarre\" target=\"_blank\" rel=\"noreferrer noopener\">Polly LaBarre<\/a> during her People Fundamentals webinar, <a href=\"https:\/\/www.betterworks.com\/designed-to-flourish-the-new-architecture-of-performance-enablement\/\">Designed to Flourish: Unleash Potential, Collaborate Across Boundaries, and Amplify Impact<\/a>. Organizational operations as we know them were invented 100+ years ago to control human unpredictability, the best-selling author of <a href=\"https:\/\/www.amazon.com\/Mavericks-Work-Original-Minds-Business\/dp\/0060779624\" target=\"_blank\" rel=\"noreferrer noopener\">Mavericks at Work<\/a> and co-founder of <a href=\"https:\/\/managementlab.org\/\" target=\"_blank\" rel=\"noreferrer noopener\">The Management Lab<\/a> noted.&nbsp;<\/p>\n\n\n\n<figure class=\"wp-block-embed is-type-video is-provider-vimeo wp-block-embed-vimeo wp-embed-aspect-16-9 wp-has-aspect-ratio\"><div class=\"wp-block-embed__wrapper\">\n<iframe loading=\"lazy\" title=\"polly_labarre (1080p)\" src=\"https:\/\/player.vimeo.com\/video\/859608969?dnt=1&amp;app_id=122963\" width=\"1080\" height=\"608\" frameborder=\"0\" allow=\"autoplay; fullscreen; picture-in-picture\"><\/iframe>\n<\/div><\/figure>\n\n\n\n<p>But in an environment where volatility and change are part of the everyday experience, conformity and control no longer support business growth. \u201cIt&#8217;s not [organizations] with the most obedient, compliant, and conforming people, but those with the most committed, creative, and contrarian people that tend to flourish,\u201d LaBarre said.<\/p>\n\n\n\n<p>It\u2019s time to rewrite the playbook for business operations, and that starts with unleashing human potential. Check out highlights from LaBarre\u2019s presentation and explore steps you can take to unlock the power in your people.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-rethink-the-fundamentals-of-organizational-design\">Rethink the fundamentals of organizational design<\/h2>\n\n\n\n<p>For decades, the blueprint for leadership has barely budged, with many leaders coming from similar backgrounds and bringing consistently conventional ideas to the table. To flip the script, \u201cit&#8217;s crucially important to radically rethink the organizational design principles that give rise to our models of leadership and our ways of working,\u201d LaBarre said.<\/p>\n\n\n\n<p>She suggested alternative design principles to <a href=\"https:\/\/www.betterworks.com\/magazine\/creating-collaborative-community-a-moment-to-reimagine-the-culture-of-work\/\">reimagine the culture of work<\/a> by giving greater autonomy to employees:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>People define, design, and grow their own jobs.<\/li>\n\n\n\n<li>Every idea gets a hearing \u2014 wherever it comes from.<\/li>\n\n\n\n<li>Information, doors, and minds are open by default.<\/li>\n\n\n\n<li>Nobody is smarter than anybody.<\/li>\n\n\n\n<li>Power is a product of contribution, not position.<\/li>\n\n\n\n<li>Values rule, peers regulate, and nobody \u201cbosses.\u201d<\/li>\n\n\n\n<li>Everyone is equipped to lead, create, and own.<\/li>\n<\/ul>\n\n\n\n<p>LaBarre referenced Buurtzorg, a Dutch home health provider, as an example. Buurtzorg is composed of self-governed teams helping people live more healthy and autonomous lives. This model distributes power across teams rather than localizing it in company headquarters.&nbsp;<\/p>\n\n\n\n<p>\u201cIt&#8217;s governed by a simple set of regulatory mechanisms that help teams coordinate and manage themselves,\u201d LaBarre said. All of Buurtzorg\u2019s nurses are united by a powerful shared purpose, and they\u2019re all trained in collaborative skills such as consensus-based decision-making and conflict resolution. Nursing teams are supported by a proprietary platform where nurses can connect, share knowledge and stories, ask questions, and solve problems \u2014 together.<\/p>\n\n\n\n<p>The Buurtzorg model has produced some startling results, LaBarre said: Patients heal faster and spend less time in care, employee satisfaction has reached new heights, and costs to the company have plummeted.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-create-channels-for-sharing-and-refining-ideas\">Create channels for sharing and refining ideas<\/h2>\n\n\n\n<p>You can\u2019t produce new ideas in a vacuum. One person may provide the spark for innovation, but other people fan the flames. \u201cInnovation is a social process,\u201d LaBarre said. \u201cEven what looks like the greatest \u2018aha\u2019 moment is arrived at through a long chain of insights, sparks and connections, and novel solutions.\u201d<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"580\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-1-1024x580.jpg\" alt=\"\" class=\"wp-image-97543\" srcset=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-1-1024x580.jpg 1024w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-1-980x555.jpg 980w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-1-480x272.jpg 480w\" sizes=\"(min-width: 0px) and (max-width: 480px) 480px, (min-width: 481px) and (max-width: 980px) 980px, (min-width: 981px) 1024px, 100vw\" \/><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<p>But people have limited opportunities to share new ideas in a traditional top-down leadership hierarchy. That\u2019s where HR can transform operations to facilitate innovation: \u201cYour job as a people leader is to create friction-free mechanisms and forums for sharing ideas, to figure out how people can build on one another&#8217;s work-in-progress, to help people make connections across those organizational boundaries that tend to blind people to opportunities and potential,\u201d LaBarre said. \u201cYour job is to build an architecture of contribution and collaboration.\u201d<\/p>\n\n\n\n<p>As an example of an effective architecture of collaboration, LaBarre referenced <a href=\"https:\/\/hbr.org\/2011\/07\/provoking-the-future\" target=\"_blank\" rel=\"noreferrer noopener\">Mutual Fun<\/a> at Rite-Solutions. The program is set up to allow anyone to contribute ideas, which <a href=\"https:\/\/www.betterworks.com\/magazine\/how-to-nurture-high-performance-teams\/\">other team members can respond to and elevate<\/a>. \u201cOften the most powerful ideas come from the unlikeliest places,\u201d LaBarre said, adding that Mutual Fun gives the quiet, diverse voices a channel for contribution.<\/p>\n\n\n\n<p>But Mutual Fun doesn\u2019t just generate new ideas: \u201cIt helps them to collaboratively refine and prioritize those ideas,\u201d LaBarre said. Everyone can participate in new ideas and expand the scope of their jobs.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-develop-a-framework-for-experimentation\">Develop a framework for experimentation<\/h2>\n\n\n\n<p>The key to ongoing change is experimentation, when people have the chance to apply and refine new ideas in practice. \u201cWhen you&#8217;re moving from ideas to impact, one of the most powerful things you can do is to <a href=\"https:\/\/www.betterworks.com\/magazine\/polly-labarre-new-world-of-work-requires-bold-imaginative-human-agenda\/\">develop the capacity for experimentation<\/a>,\u201d LaBarre said. It\u2019s a strategy for quickly generating a lot of options and pinpointing the changes that will produce the greatest impact at scale.<\/p>\n\n\n\n<p>\u201cThe key is to move away from the traditional approach to developing and launching new things,\u201d LaBarre said. The traditional approach requires a lot of energy and resources upfront \u2014 and the more you put into it, the less likely you are to want to change your approach, resulting in rigid and inflexible solutions that may not actually work.<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"580\" src=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-2-1024x580.jpg\" alt=\"\" class=\"wp-image-97544\" srcset=\"https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-2-1024x580.jpg 1024w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-2-980x555.jpg 980w, https:\/\/www.betterworks.com\/wp-content\/uploads\/2023\/08\/Polly-LaBarre-Webinar-Recap-Internal-2-480x272.jpg 480w\" sizes=\"(min-width: 0px) and (max-width: 480px) 480px, (min-width: 481px) and (max-width: 980px) 980px, (min-width: 981px) 1024px, 100vw\" \/><\/figure>\n\n\n\n<p><\/p>\n\n\n\n<p>Some companies have developed an experimentation framework to bring new ideas to life. At one point, Intuit, for example, began to hit a performance plateau and felt mired in bureaucracy, LaBarre said \u2014 prompting the CEO to flip the script and encourage decisions fueled by experimentation.&nbsp;<\/p>\n\n\n\n<p>This decision produced Intuit\u2019s <a href=\"http:\/\/www.intuitlabs.com\/design-for-delight\" target=\"_blank\" rel=\"noreferrer noopener\">Design for Delight<\/a> program, which allows employees to deeply explore and test solutions to customer problems. When an employee wants to try something new, they start with two to three weeks of observing customers and absorbing their pain points. \u201cNot surprisingly, every time someone does this,\u201d LaBarre said, \u201ctheir preconceptions that they walked in with are usually shattered.\u201d<\/p>\n\n\n\n<p>The next phase consists of an iterative brainstorming and design process where the employee works out several solutions before deciding what\u2019s most important to pursue. Finally, the employee develops a mockup, creating something tangible to test and recalibrate until they get it right.<\/p>\n\n\n\n<p>You can apply experimentation to HR operations and strategy, too. At one point, Inuit\u2019s new chief people officer received a plan for launching a new performance management system, LaBarre said. But instead of following the traditional rollout model, she backed it up and developed a hypothesis for how the new system could transform performance, and tested the hypothesis through experimentation.<\/p>\n\n\n\n<p>\u201cBecause it was designed and vetted by users \u2014 employees \u2014 it ended up being a much better solution,\u201d LaBarre said. \u201cIt bypassed that whole ordeal of launch and cascading communications and getting buy-in and ramping people up because they had designed it themselves.\u201d<\/p>\n\n\n\n<p>Want to see the full presentation? <a
